It's about, for example, thanking an employee who took the time to report a dangerous situation, valuing a team that reorganized its work to limit its environmental impact, highlighting a manager who prioritized safety despite time pressure, and commending a colleague who suggested a relevant ergonomic improvement.

HR can play a structuring role by integrating this recognition into existing systems. Annual and professional reviews, for example, could systematically include a section dedicated to HSE-CSR contributions: what behaviors, initiatives, and ideas has the person implemented in these areas?

Without turning this section into a rigid questionnaire, it's possible to invite managers to identify these contributions, discuss them, and recognize their value. This sends a clear message: contributing to safety, the environment, and quality of work life is an integral part of performance.

Reward systems can also be used, provided they remain simple and credible. This doesn't necessarily mean paying large financial bonuses, as this risks creating unintended negative consequences (such as reluctance to report certain incidents to protect the bonus). Symbolic forms of recognition can be just as powerful: highlighting a team during a general meeting, publishing a testimonial in the internal newsletter, inviting certain employees to participate in a strategic working group because of their commitment to these issues, or organizing a social gathering to celebrate a significant milestone (for example, one year without a serious accident, provided it doesn't encourage concealment).

Managers, on the other hand, have the power to give recognition on a daily basis. A word of thanks, positive feedback given in front of the team, or special attention given to someone who has made an effort can have a lasting impact. Too often, managers focus on what's wrong, either out of reflex or due to pressure, forgetting to acknowledge when something is done well.

Highlighting a team that, through its organization, has reduced waste, improved workstation ergonomics, and prevented specific risks helps create positive role models. However, it's important to remain cautious in communicating this: avoid glorifying results that could have been achieved through other sacrifices.

It is also possible to involve employees themselves in recognizing safe and responsible behavior. Some systems allow colleagues, for example, to "nominate" a peer whose attitude they have appreciated: helping a colleague in difficulty, taking the initiative to secure a situation, or proposing a more environmentally friendly solution. When simple and well-structured, these peer recognitions strengthen the sense of belonging and mutual respect.

Finally, recognizing safe and responsible behavior also means demonstrating consistency when difficult decisions need to be made. If one employee is penalized for taking a dangerous shortcut while another is rewarded for taking a commercial risk, the message remains unclear. The credibility of the recognition process depends on vigilance regarding the signals sent through all decisions: promotions, assignments, arbitration between candidates, and project allocations.

Dans la plupart des entreprises, les comportements à risque attirent l’attention beaucoup plus que les comportements sûrs.
